Specialized Hiring Program

Returnship Program.

A structured re-entry program for professionals returning after a career break, across two streams: EmpowerHer for women returners, and Pathway to Success for second-career and underrepresented professionals. The 91% retention rate reflects what happens when the on-ramp is properly designed.

A serious on-ramp, from either side.

The strategic case for hiring leaders. A clear picture of re-entry for returning professionals.

— For Hiring Leaders

Why returners outperform.

The pattern is consistent: returnship hires retain at 91% versus the broader pipeline at 76%. Quality of hire, when measured at 90 days, is consistently higher than mid-career hiring at the same seniority band.

  • Returners are typically 10–20 years into a career: senior experience, not junior
  • Specifically grateful for the on-ramp, which produces unusual loyalty
  • The role is a meaningful re-entry, not a stepping stone elsewhere
  • Skill gaps from career breaks close in 30–60 days with proper onboarding
— For Returning Professionals

What we do for you.

Conventional recruiting filters out gap-in-employment resumes by default. Returnships invert that: the gap is a feature, not a flaw. We work with employers who actively want to hire returners.

  • Postings that explicitly invite the gap as part of your value
  • Structured re-entry support: technical refreshers, mentorship, peer-level integration
  • Compensation calibrated to your actual experience level, not "junior because of the gap"
  • Long-term partnership through your re-entry and beyond

Two streams, two audiences.

The program runs as two coordinated streams. Each one targets a different community of returning professionals, and each one has its own ecosystem partnerships, sourcing channels, and onboarding playbooks.

— Stream

EmpowerHer.

For women returning to work after career breaks for child or elder care, health, or training. Partnerships with women-in-tech communities, returnship-focused organizations like Path Forward and reacHIRE, and corporate alumni networks. Senior-level placements: engineering management, finance leadership, technical product roles.

— Stream

Pathway to Success.

For second-career professionals: career changers, candidates from underrepresented backgrounds in tech, and professionals re-entering the workforce after extended career transitions. Partnerships with bootcamps, certificate programs, and community-based career organizations.

— Program Mechanics

How the program actually runs.

The operational picture for hiring leaders, and the candidate experience for returners. Both views of the same program.

01

Role redesign before posting

The biggest determinant of returnship success is whether the role is calibrated for a senior re-entering professional or an entry-level hire. We work with the hiring manager to redesign the JD, responsibilities, and requirements to reflect what the returner will actually do.

02

Peer-level mentorship pairing

Successful returnships pair the candidate with a peer-level mentor, not a junior buddy, not a manager. Same career band, similar role, available for technical questions and cultural navigation through the first 90 days. We help frame the mentorship so it's welcomed, not resented.

03

Technical refresher integration

Most returners have current-level tooling gaps that close fast, typically 30–60 days, with structured refresher access. We build that into the engagement so the candidate is at full capability within the first quarter.

04

Hiring manager calibration

Hiring managers new to returners often calibrate to the wrong reference point, treating the candidate like a junior hire (demotivating) or over-scoping their first quarter (demoralizing). We brief your manager on the realistic ramp curve for senior returners specifically.

05

30/60/90 check-ins, both directions

Standard 30/60/90 check-ins with both the candidate and the hiring manager catch friction early, usually around expectation calibration, integration into team norms, or workload balance. Resolved early, these issues stay invisible. Left to compound, they become attrition.

A five-year gap on a resume usually ends the conversation. Thunderhawk started the conversation there — and the client hired me for everything I’d done before it.
